Paulino debuted as a player in 1991 with the DSL Braves and had a great year at .340/~.443/.449 with 23 steals and 61 runs in 69 games. He was 5th in the Dominican Summer League in average and presumably among the leaders in runs and OBP as well. He was a utility infielder for the '94 Durham Bulls, hitting only .191/.258/.250 and stealing 11 bases in 20 tries. He backed up Malloy at 2B, Bobby Smith at 3B and Julio Trapaga at SS.

The Boston Red Sox hired Paulino in 1998 to work in their player development system and he has been with the organization ever since. He spent his first 14 seasons in the Dominican Summer League (DSL) before moving stateside in 2012.

Paulino was scheduled to be hitting coach for the Salem Red Sox in 2020 before the season was cancelled due to COVID-19.
